Who It's For

Managers leading individuals and teams who want stronger performance

Overview

A manager's results come through other people, and this programme focuses on how to get the best from them. It covers choosing between directing, coaching and mentoring, building engagement drawing on Gallup's research, and handling underperformance fairly. It applies Robert Sutton's tests to toxic behaviour and its hidden costs, examines performance management as a system through Adobe's Check-In, and moves beyond Tuckman to Stanley McChrystal's Team of Teams. The turnarounds led by Alan Mulally at Ford and Anne Mulcahy at Xerox show how these frameworks compound under pressure.

Aims

The aim is to develop managers who bring out the best in individuals and teams: coaching in the moment, acting early on toxic behaviour and underperformance, using performance systems that support rather than undermine good management, and creating the shared awareness and trust that let many teams work as one.

In summary, you will be able to:

  1. Choose between directing, coaching and mentoring in the moment and handle sustained underperformance fairly, separating it from honest challenge or toxic behaviour.
  2. Assess your performance management arrangements and design regular check-ins that support engagement, development and recognition across your team.
  3. Build shared consciousness and trust across teams, drawing on McChrystal's Team of Teams and on documented turnarounds at Ford and Xerox.

What you'll develop

Through this Focus course, you will build the ability to:

  1. Choose between directing, coaching and mentoring in the moment, using signals such as the stakes, what the person already knows and whether the issue will recur.
  2. Use Gallup's four drivers of clarity, development, recognition and genuine care to raise discretionary effort in a public service team.
  3. Explain how Mulally's turnaround at Ford and Mulcahy's at Xerox apply Goldsmith, the Johari Window, Drucker, Charan and Gabarro and Kotter.
  4. Apply Sutton's aftermath, target and pattern tests to distinguish toxic behaviour from honest challenge or an occasional bad day.
  5. Explain the four flaws of the traditional annual review and forced ranking: timing, memory, the curve and cost.
  6. Explain why an efficient hierarchy struggles when speed and complexity rise, and distinguish efficiency from adaptability.
